Effects of high-performance work systems (HPWSs) on intellectual capital, organizational ambidexterity and knowledge absorptive capacity: evidence from the hotel industry
Summary. High-performance work systems in hotels strengthen intellectual capital, which in turn enables organizational ambidexterity and knowledge absorptive capacity. The study surveyed senior managers at four and five-star hotels and found intellectual capital fully mediates the relationship between work systems and these organizational capabilities. This addresses a gap in hospitality research by establishing how HR practices drive innovation capacity.
